Tujuan penelitian ini adalah untuk menganalisis peran Keadilan Organisasi dalam memprediksi Organizational Citizenship Behavior (OCB), baik secara langsung maupun melalui peran mediasi Kepuasan Kerja dan Komitmen Organisasi pada tenaga kependidikan. Penelitian ini juga bertujuan menjelaskan hubungan struktural antarvariabel guna memperoleh pemahaman empiris mengenai bagaimana persepsi keadilan membentuk perilaku kerja sukarela yang mendukung efektivitas organisasi.
Penelitian ini menggunakan pendekatan survei kuantitatif. Populasi dan sampel penelitian berjumlah 300 tenaga kependidikan yang dipilih dengan metode sensus. Instrumen penelitian berupa kuesioner dengan skala Likert lima poin untuk mengukur Keadilan Organisasi, Kepuasan Kerja, Komitmen Organisasi, dan OCB. Pengumpulan data dilakukan melalui penyebaran kuesioner secara langsung. Analisis data menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS) versi 4.0 dengan bantuan SmartPLS, yang meliputi evaluasi model pengukuran dan model struktural.
Hasil penelitian menunjukkan bahwa Keadilan Organisasi berpengaruh positif dan signifikan terhadap Kepuasan Kerja, Komitmen Organisasi, dan Organizational Citizenship Behavior. Kepuasan Kerja dan Komitmen Organisasi berperan sebagai variabel mediasi yang memperkuat hubungan antara Keadilan Organisasi dan OCB. Temuan ini menegaskan bahwa praktik organisasi yang adil mampu menumbuhkan keterikatan emosional, kepuasan, serta perilaku ekstra-peran yang bersifat sukarela sehingga meningkatkan efektivitas organisasi.

The purpose of this study is to analyze the role of Organizational Justice in predicting Organizational Citizenship Behavior (OCB), both directly and through the mediating effects of Job Satisfaction and Organizational Commitment among educational staff. The research also seeks to explain the structural relationships among variables to obtain empirical insight into how justice perceptions shape voluntary work behaviors that support organizational effectiveness.
This research employs a quantitative survey approach. The population and sample consisted of 300 educational staff, selected via a census. The research instrument is a questionnaire using a five-point Likert scale to measure Organizational Justice, Job Satisfaction, Organizational Commitment, and OCB. Data were collected through direct questionnaire distribution. Data analysis was conducted using Structural Equation Modeling–Partial Least Squares (SEM-PLS) version 4.0 with SmartPLS, including evaluation of measurement and structural models.
The findings indicate that Organizational Justice had a positive and significant effect on Job Satisfaction, Organizational Commitment, and Organizational Citizenship Behavior. Job Satisfaction and Organizational Commitment had a function as mediating variables that strengthen the relationship between Organizational Justice and OCB. These results confirm that fair organizational practices foster emotional attachment, satisfaction, and voluntary extra-role behaviors that enhance organizational effectiveness.
