Tujuan penelitian ini untuk menganalisis hubungan langsung dan tidak langsung Kepemimpinan Instruksional Kepala Sekolah, Kepuasan Kerja, Komitmen Kerja dan Kinerja guru SDN Kecamatan Banjarmasin Utara Kota Banjarmasin.

Metode yang digunakan dalam penelitian ini adalah cross sectionalmenggunakan model analisis jalur (Path analysis) untuk menganalisis pola hubungan antar variabel. Populasi penelitian sebanyak 309 guru dari 27 SDN di Kecamatan Banjarmasin Utara Kota Banjarmasin dan diambil 174 responden sebagai sampel penelitian menggunakan teknik Probability Simple Random Sampling. Pengumpulan data menggunakan intrumen kuesioner dan analisis data menggunakan analisis deskriptif, uji asumsi klasik, uji hipotesis dan analisis jalur (path analysis).

Hasil analisis nilai koefisien regresi variabel perilaku kepemimpinan instruksional kepala sekolah (X1) dan kinerja (Y) sebesar 0,825,  variabel kepuasan kerja (X2) dan kinerja (Y) sebesar 0,829, variabel komitmen kerja (Z) dan kinerja (Y) sebesar 0,816,  variabel kepemimpinan instruksional Kepala Sekolah (X1) dan Komitmen (Z) sebesar 0,783, variabel kepuasan kerja (X2) dan komitmen kerja (Z) sebesar 0,486, variabel kepemimpinan instruksional kepala sekolah (X1) dan kinerja (Y) melalui komitmen  kerja (Z)sebesar 0,337 dan variabel kepuasan kerja (X2) dengan kinerja (Y) melalui komitmen (Z)sebesar 0,3691.

Kesimpulan penelitian ini adalah variabel Kepemimpinan Instruksional Kepala Sekolah, Kepuasan Kerja, Komitmen Kerja dan Kinerja guru SDN Kecamatan Banjarmasin Utara Kota Banjarmasin semuanya termasuk dalam katagori tinggi. Terdapat hubungan langsung  secara parsial antara kepemimpinan instruksional kepala  sekolah, kepuasan kerja, komitmen kerja dan kinerja guru. Terdapat hubungan tidak langsung antara kepemimpinan instruksional kepala sekolah dan kepuasan kerja dan  kinerja melalui komitmen kerja di SDN Kecamatan Banjarmasin Utara Kota Banajrmasin. Saran kepala sekolah terus mempertahankan kepemimpinan instruksional ini, karena dalam penerapannya mampu meningkatkan kinerja guru. hal perlu ditingkatkan adalah berhubungan dengan guru seperti memberikan kesempatan untuk mengikuti berbagai pelatihan yang sejalan dengan profesinya. Guru  harus lebih berupaya untuk meningkatkan kinerja dengan lebih memiliki strategi dan metode penilaian hasil belajar tidak hanya perkembangan ranah pengetahuan tapi juga ranah perilaku dan moral siswa.

The purpose of this study is to analyze the direct and indirect relationships between principal instructional leadership, job satisfaction, work commitment, and the performance of teachers at public elementary schools in North Banjarmasin District, Banjarmasin City.

The method used in this research is cross sectional using a path analysis model to analyze the pattern of relationships between variables. The research population consisted of 309 teachers from 27 public elementary schools in North Banjarmasin District, Banjarmasin City. A total of 174 respondents were selected as research samples using the Probability Simple Random Sampling technique. Data were collected through questionnaires, and data analysis was carried out using descriptive analysis, classical assumption testing, hypothesis testing, and path analysis.

The results showed the following regression coefficient values: instructional leadership behavior of the principal (X1) and teacher performance (Y) = 0.825; job satisfaction (X2) and teacher performance (Y) = 0.829; work commitment (Z) and teacher performance (Y) = 0.816; instructional leadership (X1) and work commitment (Z) = 0.783; job satisfaction (X2) and work commitment (Z) = 0.486; instructional leadership (X1) and teacher performance (Y) through work commitment (Z) = 0.337; and job satisfaction (X2) and teacher performance (Y) through work commitment (Z) = 0.3691.

The conclusion of this study is that the variables of instructional leadership, job satisfaction, work commitment, and teacher performance at public elementary schools in North Banjarmasin District are all in the high category. There is a partial direct relationship between principal instructional leadership, job satisfaction, work commitment, and teacher performance. There is also an indirect relationship between instructional leadership and job satisfaction with teacher performance through work commitment in public elementary schools in North Banjarmasin District. It is suggested that principals continue to maintain effective instructional leadership, as its implementation has proven to improve teacher performance. What needs to be improved is the interaction with teachers, such as providing opportunities to participate in professional training. Teachers should also strive to enhance their performance by applying more effective strategies and assessment methods that evaluate not only students' cognitive development but also their behavioral and moral development.
