Job satisfaction among nurses is an essential factor influencing the quality of healthcare services provided by hospitals. Low job satisfaction may lead to decreased productivity, increased absenteeism, reduced organizational commitment, and higher nurse turnover. This study aimed to analyze the relationship between performance, working conditions, and supervision and job satisfaction among nurses at Sultan Agung Islamic Hospital Banjarbaru. This quantitative study employed an analytical observational design with a crosssectional approach. A total of 73 nurses were selected using purposive sampling. Data were analyzed using Fisher's Exact Test with a 95% confidence level. The findings revealed significant relationships between performance (p < 0.001), working conditions (p < 0.001), and supervision (p < 0.001) and nurses' job satisfaction at Sultan Agung Islamic Hospital Banjarbaru. Nurses with good job performance, supportive working conditions, and effective supervision tended to report higher levels of job satisfaction. It can be concluded that achievement as a motivational factor, along with working conditions and supervision as hygiene factors, plays an important role in improving nurses' job satisfaction. Therefore, continuous efforts to enhance employee performance, improve working conditions, and strengthen supervisory practices are essential to increase nurses' job satisfaction and support the delivery of high-quality healthcare services.
